SUMMARY:

Mental health in the workplace has become one of the main contemporary challenges for organizations, especially in public security institutions, where employees face high emotional, operational, and social demands. This thesis aimed to investigate the influence of self-esteem, self-efficacy, and mindfulness on job satisfaction among municipal civil guards in Boa Vista, as well as to identify the sources of occupational stress present in their daily institutional lives. The mixed-methods research involved 305 municipal civil guards, representing 66.4% of the total force, in a study developed in two complementary stages. In the quantitative stage, the instruments of Siqueira (2008), Rosenberg (1965), Schwarzer and Jerusalem (1995), and Brown and Ryan (2003) were applied, in addition to a sociodemographic questionnaire. The data were analyzed using descriptive statistics, correlation, and structural equation modeling. In the qualitative phase, the same participants answered an open-ended questionnaire about sources of occupational stress, and the responses were analyzed using Bardin's (1977) content analysis technique. The results showed that self-esteem, self-efficacy, and mindfulness act as protective psychological resources, favoring higher levels of job satisfaction and contributing to reducing the impact of sources of occupational stress. Age and length of service showed positive and significant correlations with dimensions of satisfaction, suggesting that career permanence may be associated with greater adaptation and stability. The qualitative mapping revealed four groups of stress sources: (1) operational conditions, (2) remuneration and incentives, (3) management and internal processes, and (4) interpersonal relationships. These predominantly organizational factors indicate that structural and relational limitations affect well-being at work. The integration between the quantitative and qualitative results demonstrated that, although personal resources help in coping with emotional and operational demands, job satisfaction also depends on reducing psychosocial risks and strengthening organizational conditions.
